Abstract

This study aims to analyze the strategies implemented by the Islamic Boarding School Foundation (Yayasan Pesantren Islam) Al Azhar in improving teacher performance through the Employee Orientation Program (Program Pembinaan Awal Pegawai or PAP), identify the challenges faced, and examine the impact of the program on teacher performance. This research uses a qualitative approach with a case study design. Data were collected through in-depth interviews, observations, and documentation from key informants, including personnel managers and teachers who have participated in the PAP program. The findings reveal that the foundation’s strategy focuses on four main aspects: the formation of Islamic values and character, the strengthening of professional competence, the development of loyalty and work ethic, and ongoing performance supervision and evaluation. The PAP program is designed to align new employees' perceptions with Al Azhar’s core values, provide essential professional orientation, and cultivate work discipline and commitment. However, the implementation of the program faces several challenges, such as limited training time, technical issues in online delivery, and the absence of standardized evaluation instruments. Despite these challenges, the program has had a positive impact on teachers' pedagogical competence, professional attitudes, and loyalty to the institution. This study supports the theories of Gibson, Spencer & Spencer, Mathis & Jackson, Chatab, and Mangkunegara regarding the influence of individual, organizational, psychological, and competency-related factors on performance. The findings are expected to serve as a reference for developing effective human resource strategies in Islamic educational institutions.
